A regional director with twenty-two years of experience told me he had applied to every senior opening he could find in Riyadh for five months.

Director of Operations. VP Commercial. Head of Strategy. He tracked them all, applied to all of them, and heard back from almost none.

Then he mentioned something in passing. Two of the roles he had applied to were filled by people he knew personally. Neither had ever applied through the portal.

He asked me how that was possible. The answer is not complicated. It is just rarely said out loud.

Senior Hiring Works on Different Logic

At junior and mid levels, a job posting is usually the start of the process. The company has an open role, writes a description, collects applications, and screens.

At senior levels, the posting is often the end of a process that started earlier, or a formality that follows a decision already forming. The cost of a wrong senior hire is high, so companies reduce risk before they widen the search.

That changes where senior roles live. Not on one platform. Across a sequence.

Where Senior Roles Actually Go

Stage 1: Internal conversations. The hiring leader asks colleagues, board members, and trusted advisors who they would recommend. Names come up before any description is written.

Stage 2: Executive search and trusted recruiters. Many Saudi companies, particularly larger ones and PIF-backed entities, use retained search firms or recruiters with long relationships. These recruiters approach candidates directly. They do not wait for applications.

Stage 3: Referrals and warm introductions. A senior person at the company or in its network says, “You should speak to this person.” That introduction carries more weight than any CV.

Stage 4: The public posting. Sometimes the role is posted because policy requires it, because earlier stages produced no strong candidate, or because the company wants a wider comparison. These postings are real, but you are often competing against a candidate already in conversation.

By the time a senior role reaches a job board, it has often passed through three stages you could not see.

Why Companies Prefer This

Three reasons, none of them sinister.

Risk. A senior hire affects teams, relationships, and reputation. Companies prefer candidates someone they trust can vouch for.

Speed and discretion. Senior searches are often confidential. A public posting signals that a current leader is leaving or that strategy is shifting. Quiet search avoids that.

Fit with context. Saudi organizations weigh how a candidate will work within existing relationships and culture. A referral answers that question faster than a CV can.

What This Means for Your Search

Applying through portals is not useless at senior level. It is just the lowest-probability channel. If it is your only channel, you are entering the process at its final and most crowded stage.

The channels that carry weight are visibility, relationships, and being known to the right recruiters before a role exists.

3 Specific Actions This Week

1. Identify 10 recruiters and search firms who place senior candidates in your sector in Saudi Arabia.
Look at who posts senior appointments at your target companies and who is named in announcements. Connect with a short, specific note about your function and level.

2. Make your profile findable for a retained search.
Your headline and summary should state your function, seniority, and sector in plain searchable terms, and indicate openness to GCC roles.

3. Reach out to three senior people in your network for a conversation, not a job.
Ask what they are seeing in the market and who is worth knowing. Do not ask for a role in the first exchange.

The Line Worth Remembering

If you see a senior Saudi role on a job board, you are not early. You are at the last stage of a process that began without you. The way to change that is to be known before the role exists.
